How many new Property Managers are really struggling… and how many are just missing a proper weekly check-in?

I have seen this play out more times than I can count.

But here is the part I always look for first…

Were they given clear feedback before the mistakes became a pattern?

A weekly check-in during the first 90 days does not need to be long or complicated. It just needs to be consistent.

Ask:

- What felt clear this week?
- What felt confusing?
- Which task needs more practice?
- What should be escalated sooner?
- What is one thing to improve next week?

That simple rhythm can prevent a lot of rework, second-guessing and silent overwhelm.

AI can help by summarising notes, creating action points and turning feedback into a simple training plan.

But the conversation still needs to happen.

Ready to say goodbye to the “just ask if you need anything” onboarding plan?

Because I have seen that one create more confusion than confidence.

A new Property Manager does not need every procedure, system, script, KPI and legislation update thrown at them in week one. They need clear priorities.

My simple rule for the first 30 days is this…

Start with foundations before independence.

That means:

* What does the role actually include?
* Which tasks are observation only?
* Which tasks can they practise with support?
* Who checks their work before it goes out?
* What does “good” look like in your agency?

This is where an onboarding checklist becomes useful. Not as admin for the sake of admin, but as a confidence map.

AI can also help here by summarising procedures, drafting approved communication templates and reinforcing the process.

But it should support the training, not replace it.

If your new starters are asking the same questions every week, the issue may not be them.

It may be the structure.

A hard lesson I learned about onboarding is the process itself doesn’t fail loudly.

It fails quietly.

New Property Managers don’t always tell you they’re lost. They nod. They smile. They say “all good”… and then make safe decisions instead of confident ones.

A small shift that makes a big difference is this: build “where to check” into onboarding, not “who to ask”.

When new PMs rely solely on people for answers, confidence stays fragile.

When they have structured references, scripts, and support tools, they start backing themselves.

I’ve seen PMs move from constant reassurance-seeking to calm decision-making simply because they knew exactly where to look first.

That’s what good onboarding does.

It reduces interruption.

It builds independence.

And it protects your senior team’s time.

Confidence grows when support is available without pressure.

Sooo there's a bit of a change of direction coming for me...
What it has meant is that I've reworked www.LAiRE.com.au into a self-led onboarding program for new recruits in Property Management.
I had bold plans for LAiRE, but the launch never really took off as my energy went to my time at Elders instead. The thing is, the work I did do with it was genuinely impactful. The new recruits I spent time with are some of the most amazing people, and the ones who made it through those early days of being a new PM in this wild industry have turned into golden property managers. For the leaders, the impact has been just as big.
So while it never became the big thing I imagined, it's far too good to bin.
SO here is what I have done. Created a reworked version that is priced low, and perfect if you've got a new recruit joining and you're finding it hard to hold their hand through that first 90 days. It's a great filler program with six modules they can work through at their own pace, alongside your own training.
It's focused on QLD legislation and best practice. I had plans to take it wider into other states but haven't tested that yet — so, disclaimer, it suits QLD best. That said, it could easily work anywhere as a best-practice model. Let's face it, we all basically do the same thing but your recruit would need to find your state's legislative timeframes and forms in those sections.
As I've still got 5 students I'm working with in live sessions for the rest of the year, I'm leaving those weekly live sessions in, and any new recruit who joins now gets to jump in on them as a bonus.

Hesitation, not mistakes, is an early sign of failed onboarding.

This is something more common than we think. New Property Managers double-checking every email.

Pausing before every phone call. Constantly asking, “Is this right?” even when it is.

That’s not a confidence issue.

That’s a training gap.

One simple shift I’ve seen make a big difference is this: teach decision-making early, not just tasks.

Instead of only showing how to do something, I encourage leaders to explain why it’s done that way. What matters. What’s flexible. What’s non-negotiable.

When Property Managers understand the reasoning behind a process, they stop relying on reassurance and start trusting their own judgement. Confidence follows naturally.

Good onboarding doesn’t create perfect PMs.

It creates PMs who can think, assess, and act calmly under pressure.

That’s when the constant interruptions drop off and capability really kicks in.
